Probl\u00e8me\u00a0: les pr\u00e9ceptes du lean n\u2019int\u00e8grent le caract\u00e8re humain que sur le long terme, alors que la crise est ressentie avec une telle violence qu\u2019elle impose g\u00e9n\u00e9ralement des logiques de d\u00e9veloppement \u00e0 court terme, o\u00f9 les m\u00e9thodes d\u00e9riv\u00e9es du lean management sont totalement d\u00e9nu\u00e9es d\u2019une approche humaine.<\/p>\n<p>Les entreprises se sont donc enferm\u00e9es dans des mod\u00e8les manag\u00e9riaux purement orient\u00e9s performance op\u00e9rationnelle et fonctionnelle, alors qu\u2019elles revendiquent la prise en compte du caract\u00e8re humain. Une h\u00e9r\u00e9sie qui porte tout de m\u00eame ses fruits sur le plan \u00e9conomique et financier\u00a0: le lean tel qu\u2019il est appliqu\u00e9 actuellement par la plupart des entreprises (dans une logique court-termiste) apporte des r\u00e9sultats \u00e9conomiques tangibles, souvent \u00e0 la hauteur des attentes de la gouvernance des entreprises.<\/p>\n<p>Dans une r\u00e9cente interview, charg\u00e9 de recherches \u00e0 l\u2019institut des nouvelles pratiques manag\u00e9riales de la FBS (France Business School) insistait sur l\u2019importance de replacer l\u2019\u00e9motionnel au c\u0153ur du management. Teneur de ses propos, riches d\u2019enseignements.<\/p>\n<p>Aujourd\u2019hui, apr\u00e8s plusieurs ann\u00e9es de complaisance, ces mod\u00e8les manag\u00e9riaux inspir\u00e9s du lean rencontrent toutefois un ennemi de taille\u00a0: la g\u00e9n\u00e9ration Y. Elle ne saurait \u00eatre, \u00e0 elle seule, une composante organisationnelle (pour ne pas dire main-d\u2019\u0153uvre) anti-processus et anti-lean\u00a0: c\u2019est toutefois par son biais que se manifestent les limites des mod\u00e8les manag\u00e9riaux (d\u2019antan ou remani\u00e9s) du lean.<\/p>\n<h2>L\u2019autorit\u00e9 du petit chef est en perdition<\/h2>\n<p>Dans une logique de management o\u00f9 tout n\u2019est que processus et analyse de r\u00e9sultats, il est aujourd\u2019hui reconnu par la plupart des entreprises que les salari\u00e9s finissent par perdre leurs rep\u00e8res.<\/p>\n<p>Pr\u00e9sent\u00e9isme en augmentation, burn-out r\u00e9currents, multiplication des troubles musculo-squelettiques, incertitude sur l\u2019avenir, entre autres facteurs, t\u00e9moignent de cette perte de rep\u00e8res.<\/p>\n<p>Pourtant, nul n\u2019a encore su remettre en question (en profondeur, en tout cas) les m\u00e9thodes manag\u00e9riales en place.<\/p>\n<p>Il faut dire que le culte du petit chef tout puissant est bien ancr\u00e9 dans les mentalit\u00e9s, surtout en France o\u00f9 les managers sont peu enclins \u00e0 partager leur pouvoir. Pourtant, le constat reste le m\u00eame, en hexagone comme dans les pays anglo-saxons\u00a0: le management directif a atteint ses limites face \u00e0 une g\u00e9n\u00e9ration Y qui, en plus d\u2019\u00eatre revendicatrice par nature, doute d\u00e9sormais de son avenir professionnel du fait de la crise.<\/p>\n<p>L\u2019autorit\u00e9 des managers \u00ab\u2009petits chefs\u2009\u00bb est donc bien en perdition et l\u2019heure est \u00e0 la remise en question. Certes, il n\u2019y a pas un manager qui n\u2019ait d\u00e9j\u00e0 r\u00e9fl\u00e9chi \u00e0 l\u2019aspect humain de son style de management, mais hier encore, les bonnes vieilles habitudes tayloriennes \u00e9taient bien ancr\u00e9es \u00e0 tous les niveaux de l\u2019entreprise.<\/p>\n<p>Difficile, donc, de se d\u00e9barrasser d\u2019un mod\u00e8le enracin\u00e9 en profondeur dans l\u2019ensemble des d\u00e9partements et des sph\u00e8res hi\u00e9rarchiques depuis la r\u00e9volution industrielle.<\/p>\n<h2>Quel management pour demain\u2009?<\/h2>\n<p>Chacun le sait d\u00e9j\u00e0, le management de demain devra \u00eatre plus collaboratif et orient\u00e9 par une logique de coop\u00e9ration ouverte \u00e0 tous les d\u00e9partements de l\u2019entreprise, et m\u00eame aux collaborateurs sans aucun pouvoir hi\u00e9rarchique.<\/p>\n<p>C\u2019est pr\u00e9cis\u00e9ment l\u00e0 o\u00f9 le b\u00e2t blesse\u00a0: les managers \u00ab\u2009petits chefs tout puissants\u2009\u00bb, dont l\u2019autorit\u00e9 n\u2019a jamais \u00e9t\u00e9 discut\u00e9e ou remise en question, devront accepter le r\u00e9\u00e9quilibrage des pouvoirs de d\u00e9cision pour le bien de l\u2019entreprise. Cette derni\u00e8re doit en effet replacer l\u2019humain au c\u0153ur de son mode de fonctionnement si elle veut gagner en productivit\u00e9, dans un contexte o\u00f9 l\u2019openinnovation, l\u2019intelligence collective et l\u2019\u00e9motionnel sont les conditions essentielles de la comp\u00e9titivit\u00e9.<\/p>\n<p>Le management de proximit\u00e9 devra donc s\u2019installer dans l\u2019entreprise au prix de l\u2019ego des managers, lesquels per\u00e7oivent en effet le besoin de d\u00e9cloisonnement hi\u00e9rarchique comme un sacrifice de leur autorit\u00e9. Un sacrifice qui sera d\u2019autant plus difficile \u00e0 accepter dans des mod\u00e8les organisationnels qui sont toujours pyramidaux.<\/p>\n<p>Il n\u2019est pourtant pas question de sacrifice de l\u2019autorit\u00e9, mais de changement de r\u00f4le du manager.<\/p>\n<h2>Le r\u00f4le du management de proximit\u00e9<\/h2>\n<h3>Travailler en symbiose avec ses subordonn\u00e9es.<\/h3>\n<p>Il leur donne certes des ordres, mais il est avant tout un accompagnateur qui doit savoir donner de l\u2019autonomie \u00e0 ses coll\u00e8gues. \u00c0 ce titre, il coordonne, oriente et soutient ses subordonn\u00e9s sur le plan psychologique, en leur fournissant les points de rep\u00e8re dont ils ont besoin et la reconnaissance qu\u2019ils m\u00e9ritent, mais aussi en les impliquant dans les projets de l\u2019entreprise pour donner du sens \u00e0 leur travail.<\/p>\n<p>Un sacrifice de son autorit\u00e9 n\u2019est donc \u00e0 l\u2019ordre du jour\u00a0: il s\u2019agit de mettre en place une meilleure r\u00e9partition des t\u00e2ches, qui repose sur l\u2019engagement et l\u2019autonomie des collaborateurs. Dans ce contexte, ces derniers ne sont plus des pions ex\u00e9cutants, mais des acteurs piliers qui restent sous l\u2019autorit\u00e9 du manager. Il faut bien s\u00fbr assurer l\u2019\u00e9ducation des collaborateurs, qui ont eux-m\u00eames pris l\u2019habitude de travailler de mani\u00e8re isol\u00e9e, sans disposer d\u2019une vision d\u2019ensemble sur l\u2019entreprise. Or, la dimension de coop\u00e9ration est essentielle.<\/p>\n<h2>En conclusion<\/h2>\n<p>Entre ego, mauvaises habitudes, sacralisation des chiffres et objectifs \u00e0 court terme, la gouvernance de nos entreprises a bien du chemin \u00e0 faire pour arriver \u00e0 modifier ses m\u00e9thodes de management. D\u2019autant que c\u2019est dans un contexte morose qu\u2019elles doivent appr\u00e9hender le changement, se d\u00e9gager de l\u2019emprise du lean et se d\u00e9barrasser de leurs mauvaises habitudes.<\/p>\n<p>Une t\u00e2che difficile qui peut para\u00eetre insurmontable, mais qui sera bien plus facile \u00e0 appliquer \u00e0 partir du moment o\u00f9 la gouvernance acceptera de faire le premier pas. Comment\u2009?
