Qui aujourd\u2019hui pour leur succ\u00e9der ? Bien entendu, nous ne manquons pas de grands dirigeants. Louis Gallois, Clara Gaymard et autres Carlos Ghosn auront \u00e0 leur tour bien m\u00e9rit\u00e9 leur place au panth\u00e9on industriel. Mais la g\u00e9n\u00e9alogie des armateurs industriels s\u2019est sans doute \u00e9teinte \u00e0 l\u2019entr\u00e9e du XXIe si\u00e8cle. Non pas parce que la source du talent s\u2019est tarie. Mais parce qu\u2019avec des industries de plus en plus complexes \u00e0 piloter face \u00e0 la volatilit\u00e9 des march\u00e9s et une financiarisation des modes de gouvernance, les patrons industriels sont de plus en plus rares. Ils pourront difficilement garantir \u00e0 eux seuls le (re)d\u00e9collage de leur comp\u00e9titivit\u00e9 s\u2019ils se privent du soutien de ceux qui sont les v\u00e9ritables capitaines d\u2019industrie, bien loin du sommet de la pyramide des tops managers industriels.<\/p>\n<h2>LES MANAGERS DE PROXIMIT\u00c9, CL\u00c9 DE VO\u00dbTE DE LA PERFORMANCE OP\u00c9RATIONNELLE<\/h2>\n<p>Pour identifier les vrais gouverneurs de notre comp\u00e9titivit\u00e9 industrielle, il faut descendre de quelques niveaux et s\u2019int\u00e9resser \u00e0 ceux qui s\u2019appliquent \u00e0 faire vivre nos industries au quotidien. Je veux parler des managers de proximit\u00e9. Oui, les managers de proximit\u00e9 sont nos v\u00e9ritables capitaines d\u2019industrie car ils constituent la cl\u00e9 de vo\u00fbte de la performance op\u00e9rationnelle, c\u2019est-\u00e0-dire de la seule chose qui importe d\u00e9sormais dans l\u2019ar\u00e8ne de la concurrence mondialis\u00e9e. Jugez-en plut\u00f4t : ils sont tout \u00e0 la fois premiers soutiens des op\u00e9rateurs qui cr\u00e9ent la valeur de l\u2019entreprise, pilotes de la livraison \u00e0 temps des clients, courroie de transmission des objectifs transmis par leur direction et garants des r\u00e8gles de s\u00e9curit\u00e9 et de vie collective. Ainsi plac\u00e9 au carrefour o\u00f9 se rejoignent performance des \u00e9quipes, culture de l\u2019entreprise et objectifs de direction, le manager de proximit\u00e9 est, \u00e0 bien y regarder, le gardien de tout le potentiel de progr\u00e8s d\u2019une industrie. Chefs d\u2019\u00e9quipe et chefs d\u2019atelier sont en fait les d\u00e9positaires de l\u2019essentiel des am\u00e9liorations op\u00e9rationnelles et donc des gains en comp\u00e9titivit\u00e9 d\u2019un site industriel. Ce poste se r\u00e9v\u00e8le ainsi \u00eatre un formidable catalyseur de la performance de l\u2019entreprise. Mais il n\u2019est pas l\u2019apanage de quelques \u00ab\u00a0leaders naturels\u00a0\u00bb qu\u2019il faudrait d\u00e9busquer dans la jungle des profils d\u2019agents de ma\u00eetrise. La fonction de manager de proximit\u00e9 se construit puis s\u2019apprend. Et si vous aviez dans vos \u00e9quipes le talent n\u00e9cessaire pour dynamiser votre performance ? Les meilleures pratiques pour cadrer, former et accompagner l\u2019activit\u00e9 du manager de proximit\u00e9 sont connues. Trois \u00e9l\u00e9ments seront d\u00e9cisifs dans le d\u00e9collage de vos managers de proximit\u00e9 et donc, dans l\u2019am\u00e9lioration de votre comp\u00e9titivit\u00e9.<\/p>\n<h2>1. ENTRETENIR LE SENS DE L\u2019ANIMATION DE LA PERFORMANCE<\/h2>\n<p>En premier lieu, produire et entretenir le sens de l\u2019animation de la performance. La pr\u00e9sence terrain doit \u00eatre focalis\u00e9e sur l\u2019observation des pratiques et des points cl\u00e9s du syst\u00e8me de production, a contrario du glissement classique vers un comportement cantonn\u00e9 \u00e0 celui de \u00ab\u00a0pompier en chef\u00a0\u00bb. Ensuite, des points courts et structur\u00e9s doivent \u00eatre r\u00e9guli\u00e8rement tenus avec les \u00e9quipes pour s\u2019assurer que les \u00ab\u00a0irritants\u00a0\u00bb pour les collaborateurs sont mis \u00e0 jour et que les \u00e9carts de performance sont identifi\u00e9s et trait\u00e9s. Ces points doivent \u00eatre distingu\u00e9s des sessions de r\u00e9solution de probl\u00e8mes, temps plus longs de r\u00e9flexion autour d\u2019aspects complexes ou transverses, r\u00e9unissant s\u2019il le faut des \u00e9quipes multi-m\u00e9tiers et multi-niveaux, pour en tirer des am\u00e9liorations b\u00e9n\u00e9fiques \u00e0 l\u2019ensemble du syst\u00e8me.<\/p>\n<h2>2. UNE BONNE GESTION DU TEMPS<\/h2>\n<p>L\u2019abandon des mauvaises habitudes au profit d\u2019un nouvel agenda occasionnera temporairement une surcharge de travail, n\u00e9e de deux exigences simultan\u00e9es : un imp\u00e9ratif de production d\u2019une part, et d\u2019am\u00e9lioration et de r\u00e9flexion critique d\u2019autre part. Aussi, la bonne gestion du temps sera le deuxi\u00e8me levier pour que les activit\u00e9s cl\u00e9s d\u2019animation de la performance perdurent. Les neurosciences et la psychologie sont d\u00e9sormais \u00e0 m\u00eame de nous permettre de d\u00e9coder, param\u00e9trer et optimiser notre aptitude \u00e0 g\u00e9rer notre temps (cf. \u00ab\u00a0Votre cerveau au bureau\u00a0\u00bb de David Rock), encore faut-il ouvrir les portes de ces tr\u00e9sors \u00e0 nos managers.<\/p>\n<h2>3. ACCOMPAGNER CES MANAGERS DANS LEUR D\u00c9VELOPPEMENT<\/h2>\n<p>Enfin, le troisi\u00e8me facteur cl\u00e9 de succ\u00e8s du d\u00e9veloppement des managers r\u00e9side dans la capacit\u00e9 de l\u2019entreprise \u00e0 accompagner ces managers dans leur d\u00e9veloppement. Les top managers devront sortir des verticales hi\u00e9rarchiques pour venir coacher leur leaders, et permettre aux services RH de comprendre, codifier et d\u00e9ployer ces fonctions nouvellement red\u00e9finies, afin de promouvoir les profils qui seront les futurs leaders de l\u2019entreprise.
